That's because as bitcoin has soared in popularity it's become too expensive to use in small transactions.

The problem came to a head in early December, when Steam, the popular downloadable video game store, announced it would stop accepting bitcoin payments for games, citing the currency's volatility and high transaction fees. Steam relied on a bitcoin payment system called BitPay. Among BitPay's other customers are Microsoft, online retailer NewEgg, and APMEX, which sells precious metals online.

Business Insider checked in with BitPay communication manager James Walpole to find out why bitcoin transactions have become so costly. Here's what he had to say:

Don't blame BitPay for high bitcoin transaction costs

You might think that services like BitPay are to blame for bitcoin's high transaction costs. After all, BitPay's service, which lets merchants accept bitcoin as payment, is similar to a credit card processing service, and retailers are often complaining that credit card fees cut into their profits.

But the fees charged by BitPay and similar companies represent only a small portion of the total cost of a typical bitcoin transaction. For its part, BitPay charges merchants a 1% processing fee per transaction. If a customer spends $10, BitPay keeps $0.10, while sending the vendor the remaining $9.90. 

That's the same fee charged by BitPay rival CoinGate, but one that is less than what's charged by Stripe or Visa on credit card transactions. Those fees can add up over many transactions, but they're not what's making individual bitcoin payments so costly.

Instead, blame the bitcoin miners
So if it's not BitPay and other bitcoin payment processors that are making transactions using the cryptocurrency so expensive, what is? Walpole points the finger at bitcoin miners.

Miners are the people or companies that record data in the bitcoin blockchain, the digital ledger that keeps track of all bitcoin transactions. Miners save those transactions in so-called blocks; they complete a block by solving ever-more-complex cryptographic puzzles.

Mining has become an expensive proposition. It requires high-powered computers that use lots of energy. Miners are typically in the business to make money. They're compensated for their services in three ways.

When they solve a particular puzzle and complete a block, they are awarded with newly created bitcoin. But they also collect fees from both individual bitcoin holders and from bitcoin payment processors such as BitPay.

Its those fees that have made using bitcoin so pricey.

Mining fees are skyrocketing
The first type of fee miners collect are mining or transaction fees. These fees in particular are surging.

At the end of September, the average bitcoin mining fee was around $2 per transaction. By December 21, average fees reached a high of around $37. 

The surge in fees was a matter of supply and demand. As bitcoin's price surged from $10,000 to $20,000, increasing numbers of people wanted to invest in the cryptocurrency. The upsurge in users and transactions increased the demand for miners' services.

At the same time, supply is constrained. The blockchain system that underlies the cryptocurrency can only process around 3 to 7 transactions per second. So at any given moment, a greater number of transactions were competing for a relatively small number of slots in the ledger.

But another, related factor was at work too. Mining fees, which are paid by individual users to miners, are actually optional; bitcoin users don't have to pay them. But they usually do, because the fees encourage miners to record their transactions sooner rather than later. The sooner you want a transaction written to the blockchain, generally the higher mining fee you'll have to pay. 

The advantage of having a transaction recorded quickly is that the sooner it's recorded, the sooner you can spend or sell the coins you've received — and the sooner a merchant will mark a deal as completed. That speed can be important when using bitcoin to buy high-demand goods, like concert tickets, which can sell out fast.  

But speeding the recording of bitcoin transactions has been particularly important in a volatile market such as the one the cryptocurrency has experienced in recent months. With the price of bitcoin fluctuating by hundreds or even thousands of dollars in mere hours or minutes, there's a big benefit to being able to buy and sell coins sooner rather than later — and many bitcoin traders have been paying up for just that advantage.

There's also network costs
In addition to mining fees, bitcoin users often have to pay a second fee that ultimately goes to miners, something called a network fee. Payment processors such as Bitpay and Coinbase collect such fees from consumers making purchases to pay miners to move funds from an individual customer's bitcoin wallet address to that of a merchant. The payment processors add the fee to the transaction total.

So when a customer buys something from a merchant using BitPay via the customer's personal digital wallet, the total the customer pays includes both the price of the purchased item and the network cost. BitPay doesn't make any profit off this fee though, Walpole said.

Like mining fees, network costs fluctuate based on how busy the network is. Unlike mining fees, however, network charges aren't optional; BitPay charges them on all transactions it handles to ensure that miners record those transactions as quickly as possible.  

The USD price of bitcoin has fluctuated considerably since September.

Bitcoin's price has fluctuated a lot over the last year, but overall has gone way up. And bitcoin transaction costs have gone up in tandem with it.

But the rise in bitcoin's value and the jump in transaction fees aren't as closely linked as they may sound. The price of bitcoin doesn't have a direct impact on transaction fees. It's not like miners are charging more or bitcoin users are having to pay higher fees just because bitcoin is worth more.

Instead, all of the volatility in the price of bitcoin had led to more people buying and selling the cryptocurrency — which has meant a whole lot more transactions that need to be recorded. And more demand has led to higher fees. 

But volatility is affecting demand in a more important way. Because of those fluctuations, the value of bitcoin can change significantly in a short amount of time. When there are a lot of transactions taking place, it can potentially take days to record them all, during which time bitcoin's value could have changed by thousands of dollars.

Merchants risk losing money if they lock in a price with a customer and the value of bitcoin falls before the transaction is completed. That's not a risk many merchants or bitcoin traders take lightly, so many have been willing to accept higher fees to speed the recording of their transactions.

Here is the list of the tasks property managers commonly perform for owners of the rental real estate. Proprietors may need only some of these property management services.

PM companies evaluate the property to set an appropriate rental rate and prepare the object for rent. This process includes preparation of documents describing interior and exterior in details. As the primary task of any PM is to provide high ROI, PMC may recommend some improvements to maximize monthly rent. PM also provides the preliminary analysis of local rental rates. Comparison with the local market is a necessary step for evaluating any real estate object. Sometimes PM also helps in formulating policies concerning having pets, allowing smoking, etc.

The next step is marketing. This includes such activities as developing a marketing strategy, carrying out promotion campaigns, creating and placing ads in various media sources – specialized Internet portals, newspapers, TV, etc. PM company’s task is to maximise occupancy and rental rates, so PMs contact with realtors and leasing agents and provide detailed information about the property to potential tenants. PM organizes meetings with prospective tenants to show the object, provides them with rental applications and collects them back.

Preliminary work with tenants includes their screening and selection. PM company performs a background check to verify their identity, income, credit and rental history, etc. Property manager estimates potential tenants according to specific criteria and informs tenants whether their candidacy was approved or rejected.

When tenants are ready to move in, PM draws up leasing agreement. Rent collection (including first month’s rent and security deposit) is another part of property management services. This involves such delicate issue as violators and late payments.

If an eviction is needed, PM completes relevant documents to initiate the process and represents the owner’s interests in court. Managers usually assist officers of the law to remove the tenant from the property unit. PM company also provides legal support including advice in case of a legal dispute or litigation.

Regular inside and outside inspections also belong to PM’s duties. These inspections aim to check if any repair is needed, settle possible hazards or violations, etc. PMs then send periodic reports on the condition of the property based on their findings to the owner.

Financial services are one of the most important and requested ones. They include accounting, making payments on behalf of the owner, maintaining historical records, making regular reports, documentation, etc.

PM company performs physical management of the property – its overall maintenance and repair, including outdoor areas. Facilities operations include mechanical, electrical and plumbing works, landscaping, roof and walls maintenance, and much more. The manager should supervise the contractors and control the quality of all repair and maintenance activities.

When the contract is over, and tenants move out, PM should inspect the unit and make a report on the property’s condition. A copy of this paper (with estimated damages, if any) should be provided to the tenant.

This is just a suggested list of property management services. The scope of PM companies may include some other activities or exclude something – all depends on the specific terms of a particular management contract.

Do You Know What Motivates Your Team?
While earning a living may motivate their drive to work, monetary incentive is not necessarily what motivates their drive at work. The age-old idea that money is the most effective motivator just isn't true. Although motivation comes primarily from within, leaders hold the key to establishing a motivational environment for their team.

First Things First: Earning Team Respect

I was 25 when I landed my first supervisory position. A little green, my manager saw potential in me and believed I could lead. Other members of the team felt differently. I was the new girl and they didn’t appreciate the new girl becoming their boss. Although I wasn’t new to the company, I was new to them.

The most awkward part?

They had to teach me their system. After a merger, we changed their name to ours but kept their processes. Now I was not only the new girl but the new girl from that company who was clueless about how to operate their system.

It was difficult navigating diverse personalities, though I have to say some team members accepted me immediately. Still, I knew it was important to earn their respect. So I did what every good leader should do, I focused on their individual strengths and praised them for what they did well.

I wasn’t kissing up, I was bringing out their best. Through encouraging them in their strengths as well as identifying and helping them improve in their weaknesses, they soon saw I genuinely cared about not only my own success but theirs as well.

Our team consistently exceeded goals and became number one in customer service. I’m not taking the credit because it was a team effort. However, I will say an encouraged team produces encouraging results.

I’m not gonna lie, I did a lot of praying, too. Proverbs and other books in the good Word are an awesome source of wisdom in leadership. Better than any HR manual I’ve ever read.

Fast forward ten years. I’m promoted to assistant manager and moved to another office. Here we go again — new position, new girl, same company, apprehensive team.

One afternoon I overheard a customer berating of one of my tellers. His hefty frame towered above the counter and his bullying demands echoed as his gruff voice bounced off every wall in the lobby. I promptly rose from my desk, strutted my 5'2" frame across to the teller line and in less than a minute later the man was out the door. I didn’t physically remove him of course, but he got the message that his abuse was not going to be tolerated on my watch.

Boom, team respect earned.

There is nothing more powerful than your team knowing you have their back. Once they do, they’ll have yours too. It encouraged my team to know they could count on me to have their best interests at heart.

Results of this encouraged team? High performing numbers and phenomenal customer service scores.

Fast forward three years. Promotion to Customer Relations Manager then Financial Center Manager. A new team to encourage and new customers to please.

Results of this encouraged team? High performing numbers and numerous awards as the #1 team in quality customer service.

Encouragement Isn’t for Wimps

Encouragement Isn’t a warm and fuzzy soft approach, it’s a powerful tool that empowers your team. It’s by no accident the root word is courage. Courageous leaders inspire change.

I’ve seen first-hand how bossy leaders will praise you one day and cut you down the next — often times right in front of your peers. You’ve probably seen it, too. Maybe it's happened to you.

Leaders, don’t do this. It will come back to bite you.

Employees who are cut-down shut down. They no longer feel good enough and that’s what you’ll get from them — work that isn’t good enough. If they believe their leader doubts their ability to succeed, they’ll doubt it too. Then they’ll continually fail because they won’t bother trying. Production suffers and so does the team.

Encouraging Team Improvement is Cost-Effective and Wise
Hiring costs to fill a position run between $1000-$5000 depending on the industry. That’s not even taking into account the cost to the business while working short-handed.

It makes more sense from a cost-effective standpoint to retain the team members you already have. Be a coach, not a boss and come up with a winning game-plan.

Understand me, there will always be those team members who will push buttons and test boundaries. Use an improvement plan wisely. Be sure the plan includes actual steps for improvement and is not merely being used as a tool to push button-pushers out.

We can easily fall into the temptation of giving problem employees those beyond reasonable stretch-goals in their improvement plan to intentionally help them fail out the door. There’s just no integrity in that. When we lose our integrity we might as well walk out right behind them.

Successful leaders use improvement plans in an effort to bring about actual improvement.

An interesting fact to consider when working with team members who are struggling, is that a good majority of them have no idea how to correct what they’re doing wrong.

In his article, Employee Performance: The Vital Behaviors of Top Performers, David Maxfield, co-author of Change Anything: The New Science of Personal Success had this to say:

"While conducting research for our new book, Change Anything: The New Science of Personal Success, we found that 70 percent of employees who were aware that their boss was unhappy with their performance couldn’t tell you just what they were doing wrong or how they were going to change."
Those results blew my mind. How can 70 percent of those surveyed be so clueless? While those 70 percenters should be taking some responsibility in seeking feedback, it sounds like the leaders may be a little clueless as well, as in how to effectively communicate expectations. We can’t expect poor performers to improve without showing them what they're doing wrong and how to do it right.

About Those Smart Goals and Personal Assessments.
Most are familiar with the term SMART goals (specific, measurable, attainable, relevant, time-based). There are variations of the acronym but the core remains the same. SMART goals work best when we give special attention to the areas of specific and attainable. If they were meant to be vague and impossible, well, that just wouldn’t be smart.

There are countless assessments one can take to explore their strengths, weaknesses, personality types, you name it. You’ve heard about them, you’ve seen them, you’ve taken them. They can be valuable tools to understand personal and team dynamics, but be sure not to put too much stock in their results. While they may prove accurate in painting an uncanny picture of a person’s personality and behaviors, assessment results don’t determine who a person really is and what they are truly capable of.

We can easily pigeon-hole team members in positions that seem right for them based on assessment results. For example, just because someone doesn’t turn out to have a lion personality doesn’t mean they can’t lead. In other words, don’t judge a book by their assessment results.

Bottom Line
So what’s the bottom line to increase your bottom line and lead a winning team? Sow encouragement into your team and reap encouraging results. Sow discouragement into your team and reap discouraging results.

Today’s article is about problem-solving when things appear to be overwhelming.

16 years ago, I had just made a huge move in my mortgage banking practice. My career started 7 years earlier when I was hired as an assistant to 2 high-level sales people who taught me the ropes and helped me get my life off the ground as a contributing person in the workforce. Before long I was on my own slinging loans in the suburbs of Washington DC for a smaller regional bank. I started making some inroads, built some key relationships, and felt that I was ready to join an organization with a nationwide banking presence, so I made the decision to join Wells Fargo Home Mortgage. My first day was Monday, April 3rd, 2000. I walked in the front door smiling from ear to ear. I was excited. I was bright-eyed and bushy-tailed and ready to get after it at my new company.

April 17th. A mere two weeks later would find me sitting behind my desk at 6:30 a.m. with my face in my hands, simply overwhelmed. It was my birthday, but that didn’t really matter with the way I was feeling. I knew (or thought I knew) that I had made the right decision to change companies, but I was overwhelmed by… well, everything. The new company was just so big, and their systems were so different from anything I was familiar with, and their benefits were great but there were so many to choose from, and I had all these clients calling me for loans, but I found myself having no idea how to handle these leads because I had not gotten through all the training yet. I was so overwhelmed and out of my comfort zone, and I felt like I was forgetting all my prior top selling habits. And where were my business cards by the way? And why oh why was I working on my birthday?!

So there I was with my face in my hands, totally overwhelmed and frustrated, when my hiring manager, Mike Evans, walks by with a smile on his face and pokes his head in the door to say, “Good morning.” He took one look at me and knew that something wasn’t right, so he asked me how I was doing. The next 10 minutes are a blur of my verbally vomiting about how awful I was doing and how overwhelmed I was. But about 10 minutes in, he stopped me and said these words that I will never forget: “Jason, big problems have small solutions.”

Boom! That one little sentence hit me like a ton of bricks. I lifted my head out of my hands and listened for the next 15 minutes as he explained to me step-by-step what he meant. These step-by-step instructions have served me well over my career, and as I’ve adapted them over the years, I’ve been able to lead my team and my clients at Rewire to much success, regardless of the specific circumstances that have them feeling overwhelmed.

With the remainder of this article, I’d like to give you an overview of those steps. Just remember: you can solve big problems with small solutions.

PROBLEM-SOLVING STEP 1: MAKE A DECISION TO ACT
Until you make a decision to do something about the problem other than fret about it, nothing happens. We have written about this idea before and it is as true today as it was when Mike helped me 16 years ago. This decision represents a line in the sand for yourself. No decision, no line, no solution. Make a decision to take action.

PROBLEM-SOLVING STEP 2: WRITE OUT THE FACTS AND POSSIBLE SOLUTIONS
This step helps prevent you from going completely emotional on yourself like I was in the story above. To be clear, the problem isn’t emotions themselves; rather it’s when they act like a runaway train and hijack the rational thought processes that we would normally use to figure out solutions. It also helps in getting things out of your head and onto paper . And as long as we are on this topic of writing, my opinion is that you should write these facts out by hand (not typed into a device) because research has shown that when you are writing by hand, your brain is solely focusing on what is at the end of the pen and nothing else. When your brain is this focused, you are giving it power to also focus on possible solutions.

PROBLEM-SOLVING STEP 3: SCHEDULE WHEN YOU WILL BEGIN “SOLUTIONING” THE PROBLEM
This step gives your solutions a time-frame and takes them from being a pipe dream in your head to actually happening in reality at a specific place and at a certain time. Specificity is a key in getting things done. Ambiguity is not. So get in on your hourly calendar.

PROBLEM-SOLVING STEP 4: START
We have written many articles on the power of starting something. Starting something, even when it’s not a great or perfect start, gets the momentum going and gets you that much closer to a solution. There’s an old adage that it’s easier to steer a moving car than a stationary one. And this idea definitely applies here: no start, no solution.

PROBLEM-SOLVING STEP 5: MEASURE ALONG THE WAY
What gets measured gets done. As my friend Tony Horton asks in the P90x video series, “how do you know where you’re going unless you track where you’ve been?” It is much easier knowing what kind of progress you are making towards your solution when you are measuring along the way and either celebrating the path to the solution or making adjustments along that path.

PROBLEM-SOLVING STEP 6: MAKE ADJUSTMENTS
If you notice in your measurements from step 5 that you are veering off course, this step ensures you make the necessary course corrections and continue on the path towards the solutions.

The beauty of these 6 steps is the simplicity and the universality of it all, meaning it does not matter if your big problem is:
how to make more sales,
losing 100 pounds,
rewiring your brain to actually enjoy nutritious foods,
building a better relationship with your spouse,
developing a new technology,
or, like in my case above, being overwhelmed by starting at a new company.
These 6 steps are your guide to turning that big problem into a small solution.
I’ll close this article by saying that these 6 steps really do work. After my manager gave me “the talk” I described above, I went on to becoming one of Wells Fargo’s (and the nation’s) top mortgage bankers for several years running by using the “big problems have small solutions” system repeatedly. So I know it will work for you too. Give them a try and let us know how it goes.

The internet in general has revolutionised the way people communicate, they can now have instant conversations with anyone around the world, share data with each other in a blink of an eye, run entire businesses online from the comfort of their houses. Internet allows people to stream real-time information across various platforms; businesses can provide their customers with accurate and timely information to help them make best decisions.

One step forward and we now have devices connected to each other, sharing data, giving people the entire control even from far away and benefiting them. The concept of Internet of Things has been around for quite some time now but in the past few months has really gained traction.

According to The Guardian, “It’s about connecting devices over the internet, letting them talk to us, applications, and each other.” Sounds cool, right? And it definitely is.

The idea of Internet of Things (IoT) can be better understood through the concept of smart offices, cars and homes. Our mobile phones have apps that are connected to the digital systems in our cars, offices and houses and allow us to control all these things through a few taps on the screen. For example, Google Maps allows you to get real-time traffic updates and navigation that is sent to your car’s navigation system which resultantly guides you through better and safer routes under a crisis or bad weather.

Similarly, you can control your entire office or house through your smartphone. All you have to do is digitalise that particular system and connect it to your phone through an app and voila! Now we may see more jobs disappear but let’s not give up hope that great leaders can still find new jobs for humans to bring their imagination and unleash the latent talent in people. So be a trend spotter and align your enterprise to move with the times showing increased agility while inspiring people to bring their best selves to work.

Leaders are people builders – Leaders build people and they never bring people down. The job of a leader is to inspire people to live their best lives providing their best service in the progress of the organizations. Organizations are never going away but hierarchy is. Promotions will never go away but the way performance appraisals are done may go away.

Leaders are decision makers - A strong leader is decisive and takes decisions quickly. I love this quote by Adlai E. Stevenson “On the plains of hesitation lie the blackened bones of countless millions who at the dawn of victory lay down to rest, and in resting died.” So, leaders don’t hesitate to take tough decisions.

Leaders are flexible – In the current business environment all bets are off and what you think worked yesterday is no longer in play. To stick to something just because it worked yesterday is no longer viable. Being flexible and nimble is the name of the game. We should all be ready to change our decisions when we get new and better information. Leaders should keep their ears open to innovative ideas and accept that change is the only constant. I like this quote by General Eric Shinseki “If you dislike change, you're going to dislike irrelevance even more.”

Leaders are talent spotters – You can have the greatest and grandest vision but if you don’t have the right people to execute the vision it is dead in the waters. Networking is a must for the 21st century leader. You will grow in direct proportion to the strength of your network.

Leaders know that by living their legacy they are building a great platform of excellence and purpose that will hold them in great esteem well into the end of their lives.

A: I could feel people’s desire for diversified entertainment products and entertainment stars under marketization operation, which is possibly related to my rich and solid experience in artists managing, records, commercial performances, variety shows, movie and television production and copyright in recent years.

We also have plans to invest in good films and TV shows produced by American production companies.
